Explicit or implicit? Facilitating interactional competence through mentoring discourse at work

Abstract: Dans toutes les organisations, il est important d’assurer l’accompagnement des nouveaux venus et des jeunes collaborateurs afin de favoriser le développement professionnel et la compétence interactionnelle. Cet accompagnement peut prendre de nombreuses formes, qu’il s’agisse de commentaires très explicites dans un contexte formel ou d’un mentorat subtil et implicite par le biais de conversations plus anodines. À partir d’interactions spontanées, enregistrées dans un environnement de cols blancs en Nouvelle-Zélande, nous donnons des exemples de l’étendue des échanges de mentorat observés dans nos données, en étudiant comment les conseils sont livrés, reçus et négociés en situation au fur et à mesure que les participants construisent leurs identités professionnelles. L’analyse nous amène à interroger la dichotomie explicite vs implicite et à constater la nature multidimensionnelle et multifonctionnelle des échanges professionnels ainsi que l’impact des contraintes, liées en particulier au milieu socioculturel. Nous plaidons pour une séparation entre l’explicite et l’implicite en tant qu’outil analytique et non en tant que reflet des « réalités » de l’interaction en situation de travail. Nous terminons en considérant les implications de la réintégration de nos conclusions dans les pratiques de mentorat pour faciliter l’apprentissage situé sur les lieux de travail. ; In all organisations it is important to provide guidance to newcomers and junior staff in order to facilitate ongoing professional development and interactional competence. This guidance can take many forms, from very explicit feedback in sanctioned contexts to subtle and implicit mentoring in unremarkable talk. Using naturally-occurring interactions recorded in white collar contexts in New Zealand, we offer examples of the range of mentoring discourse found in our data, examining how advice is delivered, received and negotiated in context as the participants enact their professional identities. The analysis leads us to question the dichotomy of explicit vs implicit and to note the layered and multifunctional nature of workplace talk as well as the impact of constraints, including the sociocultural context. We argue for the separation of explicitness and implicitness as an analytic tool rather than as a reflection of the ‘realities’ of workplace interaction. We close by considering the implications for channelling the findings back into mentoring practices to support situated learning in workplaces. ; En todas las organizaciones es importante brindar orientación a principiantes y miembros con menor antigüedad del personal para facilitar su continuo desarrollo profesional y la mejora de sus habilidades para la interacción. Esta orientación puede adoptar muchas formas, desde referencias valorativas muy explícitas en contextos autorizados hasta procesos de mentoría sutiles e implícitos mediante conversaciones informales. Nos hemos basado en interacciones naturales grabadas en oficinas en Nueva Zelanda y exponemos ejemplos de discurso mentorial presentes en las mismas. Analizamos cómo se ofrece, recibe y negocia la orientación en su contexto, en situaciones en las que los participantes ejercen sus identidades profesionales. Este análisis nos lleva a cuestionar la dicotomía de lo explícito frente a lo implícito, y a advertir la naturaleza estratificada y multifuncional de la interacción lingüística en el lugar de trabajo, así como la repercusión de las limitaciones, incluyendo el contexto sociocultural. Ofrecemos argumentos a favor de la distinción entre lo explícito y lo implícito como herramienta analítica y no como un reflejo de las « realidades » de las interacciones en el lugar de trabajo. Finalmente, consideramos las implicaciones a la hora de trasladar los hallazgos del estudio a las prácticas de mentoría y así contribuir al aprendizaje situado en el lugar de trabajo.
